multiplient afin d\u2019acc\u00e9l\u00e9rer et d\u2019optimiser les processus RH.<\/p><p>Mais lorsque l\u2019IA influence une d\u00e9cision ayant un impact direct sur l\u2019acc\u00e8s \u00e0 l\u2019emploi, le sujet d\u00e9passe largement la seule question technologique.<\/p><p>Le recrutement assist\u00e9 par IA soul\u00e8ve d\u00e9sormais des enjeux :<\/p><ul><li>juridiques ;<\/li><li>\u00e9thiques ;<\/li><li>organisationnels ;<\/li><li>r\u00e9glementaires ;<\/li><li>de gouvernance des donn\u00e9es.<\/li><\/ul><p>Dans ce contexte, les entreprises doivent concilier performance op\u00e9rationnelle, conformit\u00e9 r\u00e9glementaire et ma\u00eetrise des risques algorithmiques.<\/p><p><strong>Pourquoi l\u2019IA appliqu\u00e9e au recrutement est consid\u00e9r\u00e9e comme un usage \u00e0 haut risque<\/strong><\/p><p>Le futur r\u00e8glement europ\u00e9en sur l\u2019intelligence artificielle, l\u2019AI Act, classe plusieurs syst\u00e8mes d\u2019IA RH parmi les usages dits \u00ab \u00e0 haut risque \u00bb.<\/p><p>Sont notamment concern\u00e9s les syst\u00e8mes utilis\u00e9s pour :<\/p><ul><li>filtrer des candidatures ;<\/li><li>analyser des CV ;<\/li><li>\u00e9valuer des candidats ;<\/li><li>produire des recommandations d\u2019embauche ;<\/li><li>assister la prise de d\u00e9cision RH.<\/li><\/ul><p>Cette classification implique des obligations renforc\u00e9es en mati\u00e8re :<\/p><ul><li>de transparence ;<\/li><li>de supervision humaine ;<\/li><li>de documentation ;<\/li><li>de gestion des risques ;<\/li><li>de contr\u00f4le des biais ;<\/li><li>de tra\u00e7abilit\u00e9 des d\u00e9cisions.<\/li><\/ul><p>L\u2019objectif est clair : \u00e9viter qu\u2019un syst\u00e8me algorithmique puisse influencer injustement l\u2019acc\u00e8s \u00e0 l\u2019emploi ou g\u00e9n\u00e9rer des discriminations.<\/p><p>\u00a0<\/p><p><strong>Recrutement automatis\u00e9 : ce que le RGPD interdit<\/strong><\/p><p>Le RGPD encadre \u00e9galement strictement les usages de l\u2019IA dans le recrutement.<\/p><p>L\u2019article 22 interdit qu\u2019une personne fasse l\u2019objet d\u2019une d\u00e9cision fond\u00e9e exclusivement sur un traitement automatis\u00e9 produisant des effets juridiques significatifs.<\/p><p>Concr\u00e8tement, cela signifie qu\u2019un candidat ne peut pas \u00eatre automatiquement rejet\u00e9 sans intervention humaine r\u00e9elle.<\/p><p>Les entreprises doivent donc \u00eatre capables de d\u00e9montrer :<\/p><ul><li>qu\u2019une supervision humaine significative existe ;<\/li><li>que les d\u00e9cisions peuvent \u00eatre expliqu\u00e9es ;<\/li><li>que les traitements sont document\u00e9s ;<\/li><li>qu\u2019un recours humain est possible.<\/li><\/ul><p>Le risque devient particuli\u00e8rement important lorsque les mod\u00e8les d\u2019IA fonctionnent comme des \u00ab bo\u00eetes noires \u00bb, difficilement interpr\u00e9tables ou entra\u00een\u00e9es sur des donn\u00e9es historiques pouvant reproduire des biais discriminatoires.<\/p><p>\u00a0<\/p><p><strong>Les biais algorithmiques : un risque majeur pour les RH<\/strong><\/p><p>Les syst\u00e8mes d\u2019intelligence artificielle apprennent \u00e0 partir de donn\u00e9es existantes.<\/p><p>Or, dans le recrutement, ces donn\u00e9es peuvent contenir :<\/p><ul><li>des biais historiques ;<\/li><li>des d\u00e9s\u00e9quilibres sectoriels ;<\/li><li>des discriminations implicites ;<\/li><li>des crit\u00e8res indirectement discriminants.<\/li><\/ul><p>Sans m\u00e9canismes de contr\u00f4le adapt\u00e9s, l\u2019IA peut alors reproduire ou amplifier certaines in\u00e9galit\u00e9s.<\/p><p>Les entreprises doivent donc int\u00e9grer des d\u00e9marches de :<\/p><ul><li>contr\u00f4le des biais algorithmiques ;<\/li><li>audit des mod\u00e8les ;<\/li><li>validation des crit\u00e8res utilis\u00e9s ;<\/li><li>surveillance continue des performances et d\u00e9rives.<\/li><\/ul><p>L\u2019enjeu n\u2019est pas uniquement r\u00e9glementaire : il touche directement \u00e0 la responsabilit\u00e9 de l\u2019entreprise, \u00e0 sa marque employeur et \u00e0 la confiance des candidats.<\/p><p>\u00a0<\/p><p><strong>IA et recrutement : pourquoi une gouvernance conjointe devient indispensable<\/strong><\/p><p>Le recrutement augment\u00e9 par l\u2019IA ne peut pas \u00eatre pilot\u00e9 uniquement par les \u00e9quipes RH ou IT.<\/p><p>Une gouvernance transverse devient indispensable pour articuler plusieurs dimensions compl\u00e9mentaires :<\/p><ul><li>les crit\u00e8res m\u00e9tier et les besoins RH ;<\/li><li>la supervision technique des syst\u00e8mes ;<\/li><li>la conformit\u00e9 r\u00e9glementaire ;<\/li><li>la gouvernance des donn\u00e9es personnelles ;<\/li><li>l\u2019auditabilit\u00e9 des traitements.<\/li><\/ul><p>Cette gouvernance implique g\u00e9n\u00e9ralement une collaboration \u00e9troite entre :<\/p><ul><li>la DRH ;<\/li><li>la DSI ;<\/li><li>le DPO ;<\/li><li>les \u00e9quipes conformit\u00e9 et cybers\u00e9curit\u00e9.<\/li><\/ul><p>Chaque acteur joue un r\u00f4le essentiel dans la ma\u00eetrise des risques li\u00e9s \u00e0 l\u2019IA.<\/p><p>\u00a0<\/p><p><strong>Les bonnes pratiques pour s\u00e9curiser l\u2019usage de l\u2019IA en recrutement<\/strong><\/p><p>Pour s\u00e9curiser les usages de l\u2019intelligence artificielle dans les processus RH, plusieurs principes deviennent incontournables :<\/p><p><strong>Transparence vis-\u00e0-vis des candidats<\/strong><\/p><p>Les candidats doivent \u00eatre inform\u00e9s lorsqu\u2019un syst\u00e8me d\u2019IA intervient dans le processus de recrutement.<\/p><p><strong>Intervention humaine r\u00e9elle<\/strong><\/p><p>Une validation humaine significative doit \u00eatre maintenue \u00e0 chaque \u00e9tape cl\u00e9 du processus d\u00e9cisionnel.<\/p><p><strong>Auditabilit\u00e9 et tra\u00e7abilit\u00e9<\/strong><\/p><p>Les traitements, contr\u00f4les et crit\u00e8res utilis\u00e9s doivent \u00eatre document\u00e9s afin de garantir la conformit\u00e9 et faciliter les audits.<\/p><p><strong>Contr\u00f4le des biais<\/strong><\/p><p>Des audits r\u00e9guliers doivent \u00eatre r\u00e9alis\u00e9s afin d\u2019identifier les \u00e9ventuels biais algorithmiques et corriger les d\u00e9rives.<\/p><p><strong>Droit de recours<\/strong><\/p><p>Les candidats doivent pouvoir demander une r\u00e9vision humaine des d\u00e9cisions prises avec l\u2019assistance d\u2019un syst\u00e8me automatis\u00e9.<\/p><p>\u00a0<\/p><p><strong>Une IA au service de la d\u00e9cision, jamais en substitution<\/strong><\/p><p>L\u2019intelligence artificielle peut constituer un levier puissant pour fluidifier et am\u00e9liorer les processus de recrutement.<\/p><p>Mais dans un domaine aussi sensible que l\u2019acc\u00e8s \u00e0 l\u2019emploi, l\u2019IA ne peut pas devenir l\u2019unique arbitre de la d\u00e9cision.<\/p><p>L\u2019enjeu pour les entreprises consiste d\u00e9sormais \u00e0 construire des dispositifs d\u2019IA responsables, transparents et gouvern\u00e9s,
